Whose work is AI reshaping?

On October 16 local time in the United States, Anthropic released an internal research report on its own workforce structure — *How Employment is Changing at Anthropic*.

This study systematically analyzes the changes in work content, recruitment structure and labor demand after the company deeply applies AI, based on Anthropic's internal employment records, AI usage telemetry data, employee output indicators, employee surveys, internal communication records, calendar data and recruitment decision scorecards, combined with 17 in-depth employee interviews.

The report puts forward four key findings:

First of all, the proportion of recruitment for junior technical positions at Anthropic has dropped significantly, from 27% in early 2025 to 9% in 2026. However, the overall employment size of the company is still expanding, and what is squeezed are entry-level positions, not the total number of positions.

Secondly, the working hours of AI agents are growing rapidly. As of August 2026, the interactive agents directly guided by Anthropic employees have reached 6 times the working hours of human operators. The productivity of multiple positions has improved, and the research team further assessed the independent contribution of AI through controlled analysis.

Third, the work content of employees is undergoing structural changes. Employees' work focus is gradually shifting from directly performing tasks to building tools, monitoring workflows and managing agents. At the same time, human attention has become a new bottleneck, and recruitment criteria have begun to shift from domain expertise to autonomy and judgment.

Fourth, Anthropic has begun to establish an early warning system and internal personnel deployment mechanism. However, the report points out that corporate-level response measures are still insufficient to address broader social issues such as the narrowing of entry-level positions.

As one of the enterprises at the forefront of AI application, these internal changes at Anthropic provide a sample for observing how AI may affect the work patterns and recruitment needs of other enterprises.

01

Recruitment Shrinkage for Junior Positions

The most noteworthy data in the report is the sharp drop in the proportion of recruitment for junior technical positions.

Since early 2025, the proportion of junior employees in Anthropic's technical department has dropped from 21% to 14%, and the proportion of recruitment for junior technical positions has dropped from 27% to 9%. After December 2025, the number of job postings for junior positions has seen a particularly obvious decline.

Decline in recruitment for entry-level technical positions at Anthropic

This change does not stem from the company's downsizing. On the contrary, Anthropic has tripled in size over the past year, and the absolute number of technical positions is still growing. What has really changed is the recruitment structure: new positions are more concentrated at the mid-senior and expert levels, and the entry for junior positions has narrowed significantly.

Discussions on the demand for junior positions first appeared in the core technology department in January 2026.

Some teams that heavily use Claude have found that routine engineering tasks such as basic code writing and troubleshooting can increasingly be handled by the model. Performance engineer positions are particularly affected. One interviewee said that this changed the team's demand for talents almost overnight.

Positions with high Claude usage complexity have relatively slow growth in junior employees

By April 2026, engineering and research teams have begun to systematically reduce the recruitment weight of lower-level positions. The internal survey of that month showed that about one-third of machine learning managers and one-fifth of software engineering managers stated that they had reduced the number of recruits due to the use of AI.

Junior positions are the first to be impacted, which is related to the characteristics of this type of work.

Entry-level work usually has the characteristics of clear rules and strong executability, which is exactly the field that current large language models can handle well. Tasks such as code writing, data processing, document sorting and customer support are all affected by AI to varying degrees, and the ability of models to complete these tasks is also continuously improving.

As model capabilities advance to a new level every few months, the "lowest end" of the skill ladder may be the first to be replaced.

Non-technical departments also show a similar trend. Usually, when an enterprise expands in scale, support departments such as administration, finance and human resources will also add corresponding personnel. But at Anthropic, methods such as agent assistants, automated review and ticket service outsourcing allow the company to maintain a lean civilian staff configuration while expanding rapidly.

One administrative assistant developed a personal assistant agent for schedule management and email classification, and said that the team has passed the stage of using Claude to enhance entry-level administrative positions, and the work focus has begun to shift to higher-level coordination and planning tasks.

02

Agent Working Hours Reach 6 Times That of Employees

Behind the change in recruitment structure is the rapid popularization of agents within the company.

In March 2026, the cumulative working hours of the two types of AI agents at Anthropic, the self-running ones and those directly guided by employees, exceeded the working hours of human employees for the first time. Since then, the working hours of agents have continued to grow. By August this year, the working hours of interactive agents directly guided by employees alone have reached 6 times that of human employees.

Agent working hours have exceeded human working hours

A large number of agents are deployed in the field of software engineering to undertake tasks such as test case generation, code inspection, infrastructure maintenance and code base migration. This data does not include fully autonomous agent clusters. For a single engineer, this means that they can arrange multiple agents to perform tasks continuously at the same time, and check the generated code and analysis results. Engineers' work has gradually shifted from writing code in person to task assignment and result review.

Changes in productivity are also reflected in specific data. The report shows that the per capita code submission volume of engineers has increased to 5 times the original level within 6 months, the query processing volume of data scientists has risen sharply, and the output of non-technical positions such as lawyers, accounts payable and sales has also increased.

After multiple functional departments of Anthropic adopt AI technology, employee productivity surges

In order to eliminate the interference of factors such as business growth, the research team adopted a controlled analysis method. They tracked 192 engineers who adopted coding agents, and took 74 engineers who had not adopted the tool in the same period as the control group, and used the two-way fixed effects of individuals and months for estimation.

The results show that after adopting the coding agent, the code submission volume of engineers has a statistically significant rapid growth.

After Anthropic engineers adopt coding agents, their output rises, and the rollback rate of AI-generated code has no significant difference from handwritten code

The report also analyzes the question of whether AI will generate low-quality code.

The research team compared the code directly generated by the agent and manually written by the same employee in the same code directory in the same month, and used the proportion of code deleted or rolled back within 90 days as the quality assessment indicator. The results show that there is no statistically significant difference in code quality between the two. At least from the perspective of code rollback rate, AI-generated code performs comparably to human handwritten code.

Productivity in non-technical positions has also improved. The report shows that after sales representatives adopt agents, the number of customer transactions completed has increased. One customer director estimated that Claude automated about 20% of routine work, including drafting emails and operating customer management systems.

Another interviewee said that the time freed up by automation allowed him to increase the number of customer interviews by 30%.

03

From Performer to Agent Manager

The growth in the number of agents and the improvement of productivity have not freed employees from work. On the contrary, human attention is gradually becoming the bottleneck of agent output.

The report shows that in interactive sessions, about 80% of the time the agent is in a waiting state, requiring humans to issue instructions, confirm results or provide the next direction.

The research team also converted the tokens output by the agent into reading time according to the average reading speed of ordinary people. The results show that the content generated by interactive Claude sessions in non-technical departments is enough to occupy a considerable part of employees' weekly working time. Just reading and processing AI-generated content has become a non-negligible work burden.

Just reading Claude's output is equivalent to a full-time workload

Faced with this change, employees have gradually formed a new way of working. The report calls it "meta-work", that is, the management work carried out around agents, including building management tools, writing standing instructions, designing monitoring dashboards, and arranging different agents to review each other. The core of this type of work is no longer to directly perform specific tasks, but to design and manage the process of AI completing tasks.

Relevant data also records this transformation. In the fall of 2025, "meta-work" accounted for about 10% of employees' interactive Claude sessions. By the spring of 2026, this proportion rose to 22%. The growth mainly comes from agent management activities, including writing specifications for multi-agent systems, arranging cross-review of agents, and monitoring the running status of workflows.

Anthropic employees are increasingly managing agents rather than doing the actual work itself

The change in work style is also reflected in recruitment criteria.

The research team conducted automatic coding analysis on the interview scorecards of thousands of Anthropic employees since 2024, and found that the proportion of assessments mentioning AI tool usage ability in technical positions rose from about 5% to about 15%, and that in non-technical positions rose from about 7% to about 28%.

At the same time, the focus of recruitment assessment has also changed. In technical positions, autonomy and judgment have become the assessment dimensions with faster growth, and the weight of domain expertise has relatively declined; non-technical positions pay more attention to customer awareness and mission orientation, and the discussion of execution skills has decreased. One hiring manager said he expects model capabilities to remain different across domains, so he wants team members to be able to flexibly switch between different domains.

A case in the report also reflects this change.

A design team at Anthropic responsible for writing product greetings for Claude.ai developed a context graph system in the spring of 2026 to guide agents to generate product copy, thus expanding the team's output capacity. Subsequently, the team shifted to agent prompt engineering and began to be responsible for writing model evaluation content and prompts.

The report summarizes this: writers who once influenced human behavior through language now begin to influence Claude's behavior through language. In other words, the name and shell of the position have not changed, but the core of its work may already be different.

The Entry Ladder Faces Challenges

The Anthropic case presents the impact of AI on employment structure. As one of the enterprises at the forefront of AI application, the changes taking place within the company provide a reference for observing the possible changes that other industries may face in the future.

From the current situation, the impact of AI on employment is first reflected in the entry level of cognitive labor. Positions such as junior programmers, entry-level analysts, front-line customer service, basic copywriters and junior finance, which used to be the usual starting point for college graduates to enter the workplace, are now gradually being affected by AI.

The problems brought by this change are not only the change in the number of positions. Junior positions are also an important starting point for employees to accumulate experience, learn business processes and grow step by step. When this level shrinks, the opportunities for young people to get their first job and accumulate professional experience may also decrease. If enterprises' requirements for new employees gradually shift to AI tool usage ability, judgment and autonomy, then at what stage and through what way these abilities should be obtained has also become a problem to be faced.

The report discusses several measures that enterprises can take:

First, through a broad equity sharing mechanism, let employees share the benefits brought by AI-driven productivity improvement. When employees need to manage agents and take more decision-making responsibilities, it is even more important to combine personal interests with organizational goals.

Second, establish an early warning system to continuously monitor the impact of AI on different positions, and plan the internal transfer of affected employees in advance.

Third, strengthen the internal mobility mechanism. When the original tasks are gradually automated, help employees shift to new work areas instead of directly pushing them to the external labor market.

However, measures within the enterprise are still insufficient to solve broader social problems. As a cutting-edge AI company, Anthropic has the conditions to provide employees with internal job transfer and benefit sharing mechanisms. For most enterprises and employees in traditional industries, these resources and institutional arrangements
